Hiring, Training and Managing Call Center Agents
People determine whether a call center keeps its clients. A small team needs a repeatable way to select agents, train them, measure quality fairly and coach them every week.
Recruitment
- Write a role profile: languages, hours, type of calls, target outcomes, pay structure.
- Screen for clear speech, listening, typing speed and accuracy, and reliability — a short paid or unpaid role-play call tells you more than a CV.
- Check legal right to work and run any background checks your clients require, within local law.
- Hire slightly above seat count to cover shrinkage and early attrition.
- Use the interview scorecard template so every candidate is assessed the same way.
Induction plan (first one to two weeks)
- Day 1: company, client, product overview; security, data-protection and acceptable-use training; system logins.
- Days 2–3: dialer and CRM practice in a training environment; dispositions; note-taking standards.
- Days 3–5: scripts and objection handling; role-play with feedback; compliance rules for the campaign (consent, opt-outs, calling hours, recording notices).
- Week 2: supervised live calls at low volume, daily feedback, QA on every call at first.
- Sign-off: an agent goes to full volume only after passing a QA threshold and a compliance check.
Scripts and knowledge base
Scripts should guide, not imprison: a clear opening that identifies the caller and company, required disclosures, key questions, approved answers to common objections and a compliant close. Keep a searchable knowledge base for product questions and update it as new questions come up.
Quality assurance
- Score a fixed sample of calls per agent every week (for example 3–5) against a written scorecard.
- Separate critical compliance items (identification, disclosures, honouring opt-outs, no misleading statements) from soft-skill items — a compliance failure should fail the call regardless of other scores.
- Calibrate: the team leader and client review the same calls periodically so scores mean the same thing to everyone.
- Use the campaign QA scorecard template.
Daily KPIs for a small team
| Metric | What it tells you | Caution |
|---|---|---|
| Calls handled / dials per agent | Activity level | Never reward volume alone — it encourages short, poor calls. |
| Contact rate | Share of dials that reach a person | Driven by list quality and calling times as much as agents. |
| Conversion or resolution rate | Outcomes achieved per contact | Define a "valid" outcome with the client in writing. |
| Average handle time | Talk + hold + wrap time per call | Lower is not always better for complex calls. |
| QA score and compliance pass rate | Quality and risk | Critical failures must be visible separately. |
| Adherence and attendance | Whether agents are available when scheduled | Fair, transparent rules for breaks. |
| Abandoned-call rate (predictive) | Calls connected with no agent | Keep within the legal limit that applies. |
Team leader duties
- Start-of-shift briefing: targets, changes, compliance reminders.
- Live monitoring and side-by-side coaching.
- Handling escalations and complaints.
- Daily report to the client and to management.
- Weekly one-to-one coaching using QA results.
- Attendance management and shift planning.
Incident handling
- Keep a written procedure for complaints, data incidents (for example a lost laptop or a misdirected email), outages and threats to staff.
- Log every incident with time, impact, action taken and follow-up.
- Know your obligations: some data-protection laws require notifying regulators or affected people within a short deadline.
- Have a voice outage plan: who switches to the backup route or carrier, and how clients are informed.
Frequently asked questions
How long does agent training take?
For a straightforward campaign, about one to two weeks before full volume, including supervised live calls. Regulated products and technical support take longer.
What should a QA scorecard include?
Critical compliance items (identification, disclosures, consent and opt-out handling, honesty), call-handling skills, accuracy of notes and dispositions, and outcome quality. The templates page includes a scorecard you can adapt.
